基于双因素理论的北京东隅酒店实习生的激励对策优化研究摘要随着全球经济的高速发展,使北京酒店业的发展面临着前所未有的机遇与挑战,国际五星级酒店和国内品牌酒店加速占领市场,酒店迅速扩张造成了人员短缺,因此酒店雇用了大批实习生。为了确保酒店的经营效率与可持续发展,酒店急需对实习生进行有效的激励管理。本文针对北京东隅酒店实习生激励管理进行研究,以期通过分析和探讨实习生在酒店工作期间的激励机制,提出有效的管理策略和建议,从而提高实习生的工作积极性、满意度和留任率。本文在赫茨伯格双因素理论的基础上,对北京东隅酒店实习生激励问题进行系统性研究。通过问卷的方式,对该酒店现行激励机制进行调查,发现实习生对于现行激励措施存在不满意。从保健因素维度分析,表现为实习生与其他员工沟通交流不畅、实习生工作环境配套不完善、实习生的学习内容与需求不一致等。从激励因素维度分析,表现为实习生奖励机制不合理、挑战性工作与职业规划结合度不足、管理层对实习生工作反馈不及时等。最后,结合北京东隅酒店的实际情况提出优化建议。保健因素方面,提出了畅通实习生沟通渠道、改善实习生工作环境、健全实习生培训体系。激励因素方面,提出了建立公平公正的奖励机制、明确实习生的职业目标、建立定期反馈机制等建议。通过保健因素与激励因素相结合的优化改进,以进一步提升北京东隅酒店实习生的主动性和积极性,推动酒店健康快速发展。关键词:实习生:双因素理论:激励对策:北京东隅酒店ABSTRACTWith the rapid development of the global economy,the development of the hotelindustry in Beijing is facing unprecedented opportunities and challenges.Internationalfive-star hotels and domestic brand hotels are accelerating to occupy the market,and therapid expansion of the hotel has caused a shortage of staff,so the hotel employs a largenumber of interns.In order to ensure the operation efficiency and sustainable developmentof the hotel,the hotel is in urgent need of effective incentive management for interns.Thisarticle focuses on the incentive management of interns at East Beijing Hotel,with the aimof analyzing and exploring the incentive mechanism of interns during their work in thehotel,and proposing effective management strategies and suggestions to improve theirwork enthusiasm,satisfaction,and retention rate.On the basis of Herzberg's two factor theory,this article conducts a systematic studyon the motivation problem of interns at East Beijing Hotel.Through a questionnaire survey,it was found that interns are dissatisfied with the current incentive mechanism of thecompany.From the perspective of health factors,it is manifested as poor communicationand interaction between interns and other interns,inadequate supporting work environmentfor interns,and weak personalized training for interns.From the perspective ofmotivational factors,it is manifested as an unreasonable reward mechanism for interns,insufficient integration of challenging work and career planning,and untimely feedbackfrom management on interns'work.Finally,optimization suggestions are proposed basedon the actual situation of East Beijing Hotel.In terms of health factors,it is proposed tofacilitate communication channels for interns,improve the working environment forinterns,and optimize the internship training system.In terms of motivational factors,suggestions have been put forward to implement a rotation system for internship positions,improve the promotion system for interns,and develop reasonable career plans for interns.By combining health and motivational factors for optimization and improvement,we aimto further enhance the initiative and enthusiasm of interns at East Beijing Hotel,andpromote the healthy and rapid development of the hotel.Keywords:Trainee;Two factor theory;Incentive measures;East Beijing Hotel么目录一、绪论1(一)研究背景和目的(二)研究意义..1.理论意义...…2.现实意义.…(三)研究方法和思路…2
